REDUCING TURNOVER:
Is turnover costing you your profit and reputation?
By Diana L. Clarke, Ph.D |
Is your organization one of the "average" long term care facilities with turnover in the 60's? Did you know that some progressive organizations are not accepting average? In today's competitive market place, with escalating operating costs and declines in reimbursement rates, organizations are attacking the staffing issues.
What do I mean by staffing issues?
Staffing issues includesthe aides that are no shows/no calls, those that call off frequently, those that come to work but get little done, the "For Me's" the "Negative Nellie"s" the "Rigid Ryan's" etc. It can be in any staff position, if you have to ask others to work over, work short or call agency you are spending dollars that could go else where.
Can you afford not to address your staffing issues?
If you reduce your turnover, overtime and agency budget by 50%, what would you save? For example, if you usually spend $500,000 on extra staff hours, turnover is 65% you shrink turnover to 32.5% this leads to spending $250,000 less in wages. Many facilities with great hiring practices do not use agency and see declines in extra staff wages of 70%. What could you do with the extra funds? This does not include the savings in advertising, staff interviewing time, training time and the non productive weeks normally associated with new staff. The decline in turnover also improves staff morale and perception of the facility in the community.
Tips to Address Staffing Issues
1. Understand the underlying reasons
2. Pre-screen staff for basic job requirements (lifting, standing, tolerating smells)
3. Prescreen for reliability and past work problems
4. Use Job Matching of candidates to hire the best fit
5. Interview for job related competencies
6. Train all staff doing the hiring
